Binge-Eating Disorder — What Is It And What Do We Need To Know About It?

Binge-eating disorder is also known as compulsive overeating.

A person with binge-eating disorder frequently eats abnormally large amounts of food (usually junk food) quickly at one sitting, even when they are not hungry. They feel a loss of control over how much they are eating and will continue to eat until they are uncomfortably full – even in pain.

This eating behaviour is likely to take place in secret due to the feelings of shame and disgust that follow a binge-eating episode.

Proposed Planning of Wireless Power Transmission Demonstration

I. INTRODUCTION

In our present electricity generation system we waste more than half of its resources. Especially the transmission and distribution losses are the main concern of the present power technology. Much of this power is wasted during transmission from power plant generators to the consumer. The resistance of the wire used in the electrical grid distribution system causes a loss of 26-30% of the energy generated. This loss implies that our present system of electrical distribution is only 70-74% efficient. We have to think of alternate state – of – art technology to transmit and distribute the electricity. Now- a- days global scenario has been changed a lot and there are tremendous development in every field. If we don’t keep pace with the development of new power technology we have to face a decreasing trend in the development of power sector. The transmission of power without wires may be one noble alternative for electricity transmission.

William C. Brown, the leading authority on wireless power transmission technology, has loaned this demonstration unit to the Texas Space Grant Consortium to show how power can be transferred through free space by microwaves. A block diagram of the demonstration components is shown below. The primary components include a microwave source, a transmitting antenna, and a receiving rectenna.

The microwave source consists of a microwave oven magnetron with electronics to control the output power. The output microwave power ranges from 50 W to 200 W at 2.45 GHz. A coaxial cable connects the output of the microwave source to a coax-to-waveguide adapter. This adapter is connected to a waveguide ferrite circulator which protects the microwave source from reflected power. The circulator is connected to a tuning waveguide section to match the waveguide impedance to the antenna input impedance.

The slotted waveguide antenna consists of 8 waveguide sections with 8 slots on each section. These 64 slots radiate the power uniformly through free space to the rectenna. The slotted waveguide antenna is ideal for power transmission because of its high aperture efficiency (> 95%) and high power handling capability.

A rectifying antenna called a rectenna receives the transmitted power and converts the microwave power to direct current (DC) power. This demonstration rectenna consists of 6 rows of dipoles antennas where 8 dipoles belong to each row. Each row is connected to a rectifying circuit which consists of low pass filters and a rectifier. The rectifier is a GaAs Schottky barrier diode that is impedance matched to the dipoles by a low pass filter. The 6 rectifying diodes are connected to light bulbs for indicating that the power is received. The light bulbs also dissipated the received power. This rectenna has a 25% collection and conversion efficiency, but rectennas have been tested with greater than 90% efficiency at 2.45 GHz.

II. THE TECHNOLOGIES AVAILABLE

In this remarkable discovery of the “True Wireless” and the principles upon which transmission and reception, even in the present day systems, are based, Dr. Nikola Tesla shows us that he is indeed the “Father of the Wireless.” The most wellknown and famous Wardenclyffe Tower (Tesla Tower) was designed and constructed mainly for wireless transmission of electrical power, rather than telegraphy [1]. The most popular concept known is Tesla Theory in which it was firmly believed that Wardenclyffe (Fig.2) would permit wireless transmission and reception across large distances with negligible losses [2]. In spite of this he had made numerous experiments of high quality to validate his claim of possibility of wireless transmission of electricity (Fig.3). But this was an unfortunate incidence that people of that century was not in a position to recognize his splendid work otherwise today we may transmit electricity wirelessly and will convert our mother earth a wonderful adobe full of electricity.

The modern ideas are dominated by microwave power transmission (MPT, Figure 3) called Solar power satellite to be built in high earth orbit to collect sunlight and convert that energy into microwaves, then beamed to a very large antenna on earth, the microwaves would be converted into conventional electrical power.

III. MERITS, DEMERITS & ECONOMICS OF

WIRELESS TECHNOLOGIES

3.1 Merits

An electrical distribution system, based on this method would eliminate the need for an inefficient, costly, and capital intensive grid of cables, towers, and substations. The system would reduce the cost of electrical energy used by the consumer and rid the landscape of wires, cables, and transmission towers.

There are areas of the world where the need for electrical power exists, yet there is no method for delivering power. Africa is in need of power to run pumps to tap into the vast resources of water under the Sahara Desert. Rural areas, such as those in China, require the electrical power necessary to bring them into the 20th century and to equal standing with western nations. The wireless transmission will solve many of these problems The electrical energy can be economically transmitted without wires to any terrestrial distance, so there will be no transmission and distribution loss. More efficient energy distribution systems and sources are needed by both developed and under developed nations. In regards to the new systems, the market for wireless power transmission is enormous. It has the potential to become a multi-billion dollar per year market.

The increasing demand for electrical energy in industrial nations is well documented. If we include the demand of third world nations, pushed by their increasing rate of growth, we could expect an even Faster rise in the demand for electrical power in the near future. These systems can only meet these requirements with 90–94 %efficient transmission [3, 8].

High Transmission Integrity and Low Loss: – To transmit

wireless power to any distance without limit. It makes no difference what the distance is. The efficiency of the transmission can be as high as 96 or 97 per cent, and there are

practically no losses.

 

3.2. Demerits

 

Biological Impact: – One common criticism of the Tesla wireless power system is regarding its possible biological effects. Calculating the circulating reactive power, it was found that the frequency is very small and such a frequency is very biologically compatible [3, 8].

 

3.3.Economic Impact

 

The concept looks to be costly initially. The investment cost of Tesla Tower was $150,000 (1905). In terms of economic theory, many countries will benefit from this service. Only private, dispersed receiving stations will be needed. Just like television and radio, a single resonant energy receiver is required, which may eventually be built into appliances, so no power cord will be necessary! Monthly electric utility bills from old-fashioned, fossil-fuelled, lossprone electrified wire-grid delivery services will be optional, much like “cable TV” of today. In the 21st century, “Direct TV” is the rage, which is an exact parallel of Tesla’s “Direct Electricity.”

IV. ADDITIONAL REMARKS

Many concepts, research papers, patents are available on wireless transmission of electricity but most research work were carried out in isolation, so it needs a joint collaborative efforts to get a very useful results on this advanced technology on power transmission for the benefit of mankind globally in future. Whatever the future may bring, the universal application of these great principles is fully assured, though it may be long in coming. With the opening of the first power plant, incredulity will give way to wonderment, and this to ingratitude, as ever before.

The world is still not able to achieve the benefit of the God gifted potential of Dr N.Tesla. People neglected him and his good work. He deserved much better treatment from the tycoons of his age, than to spend the last 40 years of his life in abject poverty. However, he was too much of a gentleman to hold a grudge. Instead, regarding the magnifying transmitter, Tesla wrote in his autobiography, “I am unwilling to accord to some small-minded and jealous individuals the satisfaction of having thwarted my efforts. These men are to me nothing more than microbes of a nasty disease. My project was retarded by laws of nature. The world was not prepared for it. It was too far ahead of time. But the same laws will prevail in the end and make it a triumphal success.” [3, 8-9]. If this has had not been happened, then today we will be in a wonder world of plenty of power using the technology of wireless transmission of electricity.

V. CONCLUSION

The transmission of power without wires is not a theory or a mere possibility, it is now a reality. The electrical energy can be economically transmitted without wires to any terrestrial distance. Many researchers have established in numerous observations, experiments and measurements, qualitative and quantitative. Dr.N.Tesla is the pioneer of this invention. Wireless transmission of electricity have tremendous merits like high transmission integrity and Low Loss (90 – 97 % efficient) and can be transmitted to any where in the globe and eliminate the need for an inefficient, costly, and capital intensive grid of cables, towers, and substations. The system would reduce the cost of electrical energy used by the consumer and get rid of the landscape of wires, cables, and transmission towers. It has negligible demerits like reactive power which was found insignificant and biologically compatible.

The Shot Heard Around the World: Google’s Endorsement of “get Google Ads Free!”

My name is Roger Preston, and I am a journalist for various publications in upstate New York, as well as the New England area. I recently had a chance to interview the fine team of professionals

at WebBusinessSecrets.com whose flagship product is entitled “Get Google Ads Free.”

In April of 2007 “Get Google Ads Free” was launched, and the effect was nothing less than equal to “the shot heard around the world!” Within just weeks people everywhere were talking about it, and other top-notch online marketers were scurrying to sell it as an Affiliate for the company.

But here’s a little insight that 99.9% of everyone the world over doesn’t know: The Product’s greatest endorser is none other than Google itself! That’s right. As shocking as it may seem, Google has NO problem with the course that reveals how anyone can get ads on their search engine for Free!

Now, at this point I know you must be curious as to how such a thing is possible, as Google makes its money from the sale of both AdWords (PPCs) and AdSense (where webmasters allow Google to show

their ads on their pages).

One might think that any information that revealed how an advertiser could get their AdWords pay-per-clicks free would be damaging to Google, and therefore Google would not want anyone

finding out about it, right? WRONG! It seems that the secret system developed by the retired native New York doctor contains an interesting “twist” that while allowing advertisers to eliminate their AdWords costs, it does not reduce a single dollar in AdWords revenue for Google. In fact, just the opposite!

I cannot give away the secret here because that’s why it’s for sale in the first place.

But I can tell you that with the application of what’s inside “Get Google Ads Free” that:

- Google loses NO money

- Google actually can make even more M0NEY!

- Advertisers gain an instant almost unfair advantage over anyone

not knowing what’s inside “Get Google Ads Free!”

- Advertisers can now afford to outbid their competition!

- Advertisers are not at risk any longer as their advertising budgets no longer matter!

Wow! And this is just the beginning!

Now, where’s the definitive PROOF that Google endorses “Get Google Ads Free?” I asked this question to company spokesperson and Vice President of Sales & Marketing, Mr Todd Coutrin, to which he responded: “We started our launch like we always do with any product online,using Google AdWords to offer our Product.

“We used keywords that contained the word ‘free’ so we anticipated the usual HOLD these keywords usually cause any campaign using them to experience. But when our campaign was paused by Google for a tad more time than what we regularly anticipated, then we got concerned.

“I actually placed a call directly to Google at 1-866-2-GOOGLE and spoke at length with a customer services rep who said she’d check into what was happening. She returned my call 16 hours later and informed me that due to the specific nature of the Product in question (i.e., “Get Google Ads

Free!”) their team at Google secured the product, read it all the way trough, and then realizing it would NOT hurt their revenue but

actually increase it, they immediately un-paused and resumed our ads”

Amazing! They actually got what amounts to a Signed Certificate of APPROVAL from Google itself!

Therefore, anyone who questions the truth or legality concerning “Get Google Ads Free!” need not fret at all. Yet, the usual “naysayers” seemed to ignore the obvious fact that if Google had a problem with “Get Google Ads Free!” then we all wouldn’t be seeing all the PPC ads at Google each time we type in the keywords and phrases:

- free ads

- free advertising

- “Get Google Ads Free”

- free ppc

- free adwords

And so forth! Yet, there are many very stubborn, even foolish, among us. To be fair, I must also inform you of those who seem to be out to get the company for sharing their amazing secret with the world.

In what seems nothing more than a ploy to get attention, a UK online firm operated by two wanna-be law students have a Blog that talks the usual trash about the Product. The Blog’s owner, Rob Scott, talks a big game by claiming the secret system to be nothing short of a scam! He even recklessly throws around the potentially libelous phrase “.con (Ooops, I meant .com)” as an attempt at childish humor in order to bash the

firm’s name.

What’s shocking is that this individual is actually a student of law (at least that’s what he claims) so one would think that he should perhaps check out the facts before proceeding with such careless remarks.

After all, he admits severally that he “never even ordered the ebook” so how could he truly know one way or the other if it was a valid system – not to mention it is assumed he’s at least reasonably intelligent since (according to him) he got into law school, that he would be able to see for himself the firm’s Affiliates’ ads all over Google, and therefore reason that Google itself is perhaps the firm’s chief supporter. But stubbornness abounds, I suppose.

Ironically Rob says that the only reason he attacks the firm is because “it’s a no brainer that this must be a scam,” and he got “tired of seeing all those little AdSense ads on his page that people kept clicking on” (which by the way only stood to make him lots of M0NEY!) — yet he accepts donations on his site as a poor,

struggling law student in need of paying for his education, and rather than legitimately earn an income from AdSense with an APPROVED Product.

Sadly, Rob actually censors most of his Blog so that others who wish to post POSITIVES concerning “Get Google Ads Free!” can’t even do

so. (But what would you expect from a wanna-be lawyer?)

He even posts what appears to be an actual response by the firm’s lawyer, but which is perhaps nothing more than his own posts

disguised and designed to make himself look better (as anyone can see that the dialogue appears manufactured instead of genuine).

What some people will do to project themselves as “savior to the rest of us” and “the people’s advocate.” How ridiculous indeed. Anyway, don’t be dissuaded in your decision to build your online

business by eliminating your Google AdWords costs, as the course “Get Google Ads Free!” not only reveals precisely how you can do this, but it goes 10 steps further by giving you all kinds of other amazing strategies I can’t even begin to allude to here.

Plus, the e-course comes with countless resources that go far beyond the usual variety of instantly-clickable extra values!

Lastly never forget that even though quite elderly now, Dr Jon Cohen has even set new records finishing ahead of himself by now

Wireless Router

Even as you’re reading this, you are probably sitting at a computer that is confined to a particular part of your home, say your bedroom or living room. But, what if you want to use a laptop or computer from anywhere in your house? That’s where a wireless router comes into play. A wireless router is basically a network device that lets you connect several computers to the internet without using a cable, but by using wireless access points, or WLAN. In essence, wireless routers allow the freedom of several users to be able to access the internet. Plus, wireless routers also free you from messy wires. Internet Marketing in the Age of Google

Forget the Computer Age or the Internet Age, centuries from now our current time will probably be referred to as the Google Age. This assumption is not exactly a great leap of faith; Google has quickly permeated into mainstream culture to become an underlying factor of everyday life, a tightly woven backdrop to our lives.

But never make the mistake of trying to define Google as just a search engine or you will miss the true calling of this little “Backrub”, which was the original name used by its founders Larry Page and Sergey Brin in 1996.

Google as we now know it debuted in 1998. The name Google is a twist on the word Googol, a number represented as 1 followed by 100 zeros. After everything is said and done, it will more than likely refer to Google’s net worth – monetary or otherwise.

But forget search engine, for regardless of the founders’ intentions or company’s objectives, Google is and has always been the ultimate marketing machine. A massive marketing machine that is just now gearing up and aiming for more and more lofty heights. These heights seem to increase each day as Google quietly rolls out program after program.

All noble ambitions aside, Google is the perfect marketing machine. Google has no equals, and it is very close to getting a stranglehold on the real power behind all marketing, which is information.

Marketing is information. Information is marketing.

Great marketing is supplying the right information at the right time. Google more than any other entity on the web or in the world, for that matter, fulfills this criterion at its very core. Google is re-writing the book on how products are marketed.

Google now has over 60% of the search traffic in the U.S., with a staggering 7.3 billion monthly searches. In some countries Google’s search share is 80% or more. (Source: comScore) Those webmasters who have number one keyword listings in all three of the major search engines will know Google is the only game worth playing because it delivers by far the most traffic.

While MSN and Yahoo! are still major players and are listed in the top 5 traffic sites on the web, what most people don’t realize is that (unlike the other two) almost all of Google’s traffic is search traffic. From a marketing perspective this is extremely important since search traffic can deliver the highest conversions (sales) mainly because it lets you capture the potential customer or client when they are in the right mindset to buy or to perform an action.

Obviously the key to successful marketing is finding the buyers and clients for your products and services. Google has forged itself as the ultimate “middleman” as more and more of the world’s business is performed in cyberspace. And as everyone knows the “middleman” can reap huge profits and hold enormous power.

Google, within its Adsense program, now offers CPA or Cost Per Action where marketers can now receive larger returns for displaying Google’s links on their webpages. As any professional marketer will tell you, you can get 10 times the revenue by promoting affiliate products rather than the Adsense code on your sites. But by adding CPA and other affiliate products within the Adsense program, Google has made it more attractive to serious online marketers.

Another step in that same direction is Google’s acquisition of DoubleClick, which includes the massive online affiliate marketing network Performics. This means Google can now bring any customer full-circle from initial search to checkout.

This may have dire consequences for large, lucrative third-party affiliate networks like Commission Junction and LinkShare. Online marketing and ecommerce is growing at a blistering rate, and the company that controls the majority of these transactions will wield enormous power. Will make the Medici look like paupers.

Those marketers who have managed to acquire number one listings for their targeted keywords in Google’s organic search are smiling all the way to the bank. Mainly because Google commands enormous trust with the surfing/buying public and this is demonstrated through higher conversion rates. Likewise, those who have mastered the Adsense and Adwords programs will know Google is an excellent source of online income.

Most of the complaints against Google stems from its PageRank system, which is supposed to be Google’s version of online democracy in action, a link is a vote for your page or content. The higher the number of links, the higher your page will be ranked in Google’s index or SERPs – Search Engine Results Pages.

So far Google has played fair, giving even the smallest webmaster the opportunity to capture top Google listings if they produce superior or popular content to the surfer. Some would even argue Google’s recent crackdown on sites offering paid-links can be seen as evening the playing field for the small webmaster or marketer who obviously doesn’t have the economic clout or resources to buy their way to the top of Google’s listings.

Keyword rankings may be the ultimate equalizer and determiner of online wealth. Those who can reach the top positions for their chosen profitable niche keywords will have companies and service providers lining up to do business with them. The fallout can prove extremely lucrative for both parties.

However, few marketers or webmasters forget who is really holding the cards; Google controls all steps along this marketing tunnel with its search listings, Adwords and Adsense programs. The only dark spot on the horizon could be monopoly issues, but Google probably has enough reservoirs of public goodwill and deep enough corporate pockets to squash any claims.

As Google’s dominance in the search market becomes greater, Google will have control of all segments of the online marketplace. Why should Google stop there, why not go into Radio, TV… as the Internet gradually mutates into a billion+ interactive TV channel universe (as many believe it will) who do you think will be at control central offering you a nice free remote?

Then there is also Google’s planned broadband 700 MHz bid; one can only speculate on Google’s intentions. But Google must find a way to transmit its information at no cost to its users. Could it mean free wireless Internet for everyone on free Google boxes or gadgets of some form, usable and accessible anywhere in the world? Anything is possible because the stakes are so astronomical and the marketing revenue so vast, Google must get its information seamlessly and instantly to the end user at all costs.

One can only guess at the enormity of the marketing power Google will yield in coming years as the Internet slips out of its teen years. But it won’t be just marketing, the influence of Google on all aspects of our lives will probably grow exponentially and that influence will be huge.

For the true power of Google is only just now beginning to be glimpsed; only as more and more of the Google pieces fall into place will we truly fathom what life will be like in the Google Age. Google’s power, reverence and respect will no doubt be so enormous it may lead some to make comparisons to a higher power that has guided most of the life on this planet so far. Which could also lead one to muse, at least they got the first two letters correct.

Google Everflux: Just What We Needed, Google on Speed

Is it just me or has Google gone into overdrive? As a professional full-time online marketer I have to keep my mind firmly placed on what Google is doing. As much as I try not to because Google has probably driven more people around the bend than Chrysler and Mercedes-Benz put together.

Like any professional marketer, I monitor my numerous keywords on a daily basis – especially my major targeted keyword phrases that bring in the most sales and subscribers. For years now, I have had top rankings in Google for my chosen phrases; they move up and down, but mostly they don’t leave the first page.

However, lately I have been noticing a lot of jumping in the top listings. Links out of nowhere are appearing, links being dropped and my own links moving up and down much too quickly for my comfort. Even six months ago the Google main index seemed to be a whole lot more stable than it is now.

Within the past months, rankings within Google have become more dynamic, more fluid. They can change from day to day, what some people are calling Google Everflux. This is very similar to the old Google Dance we used to have a few years ago…when Google would update or refresh its index about once a month. Now Google is stepping out on that dance floor every day.

Once upon a time, your keyword rankings in Google didn’t change that much. Every four or five months Google would do major updates where your keywords and your site’s PageRank could have a major jump or fall in Google’s index. But have things changed? Has the whole ranking process now been speeded up? Has the Google Index now become more fluid, more dynamic, changeable daily? Updating, fluctuating on the fly?

Inquiring minds want to know…

Keep in mind, Google Everflux is not a new term. As far back as July 2002 there are references in Webmasterworld to the Google Freshbot and Google Everflux. This term referred to the re-freshing of the Google Index.

Unlike many SEO theories and assumptions, the Google Everflux is the Real McCoy. That is if you can believe the Google Guy, and there’s no reason not to take Matt Cutts at his word.

In his site or blog – www.mattcutts.com – he describes what is happening here. In a response to a comment on his blog on January 1, 2007, he gives this answer:

Quoting Matt Cutts: “…I’m not trying to side-step the issue. I believe that a data refresh, which used to be every 3-4 weeks, is now happening more like every day. So the changes in ranking that some people were seeing on the 17th or 27th during the summer months can now happen every day.”

Even more telling was Matt’s response to another person’s summary of these changes within Google.

Senaia said: “So the Index Update is what people use to call Google Dance, when it was on monthly bases. Now it’s on daily bases and they call it Everflux.

Backlinks update and Pagerank update are also types of data refresh.

So, the big scary updates like Florida… are Algorithm updates?”

Matt Cutts said: “Senaia, that’s not a bad summary. Florida and Jagger were changes in our algorithms to score documents, for example.”

However, is the current Google Everflux a more souped-up version of this re-freshing process? Google in fast-forward? On speed-dial?

Regardless of the rate of change, Google Everflux is important simply because Google is so important to any webmaster or site. There’s no denying that, whether you love it or hate it, Google will deliver the most search engine traffic to any webmaster who gets top rankings for his/her keywords. The other search engines shouldn’t be ignored, but most of your search traffic will come from Google. According to Nielsen Stats in February (2008), Google had around 60 percent (58.7 – 4.5 billion Google search queries) of the traffic on the web.

But 60 percent is not the true percentage; from close examination of my different sites’ traffic logs I know Google gives me around 90 percent of my search traffic. Maybe I am over optimized for Google, but even when I manage on rare occasions to get number one rankings in all three search engines for a minor keyword, Google is still the one sending the most traffic.

Since this search traffic is extremely important to my livelihood, I keep a close watch on my major keywords in Google. Movement up or down just a few places means an increase or decrease in my traffic. Google has changed. It is not the same search engine it was 6 months ago. Not by a long shot.

What does this mean to your site or keywords?

It probably means you have to put your link building efforts into overdrive if you want to get a top listing in Google and keep it there. It will probably mean that you have to be constantly creating valuable content and quality-relevant links related to your site’s topic in order to remain competitive.

This is what you should be doing in the first place, but now you will have to work harder to keep your links in those top positions in Google. At least this has been my experience lately.

One thing I have noticed with my keyword rankings, links from the so-called Social Bookmark sites (Digg, Reddit, Squidoo…) have become very important to Google. Real people reading and ranking real content. This is what these social media sites are all about, and it seems Google is placing more emphasis on these sites.

I say “seems” because with Google, nobody knows for sure. However, I can see in my daily monitoring of my own keywords – Google Everflux is real and is probably here to stay.

Over time old links you had are being dropped, as Google re-ranks their links and index. The whole fall-out from Google’s paid link crackdown is still being played out as webmasters scramble to devise new ways to juice-up their links. Google is firing back with new ways to keep its index supposedly honest, an ongoing, turbulent battle that will probably get more turbulent. As new sites and links become important there will be a constant change in the rankings within Google.

Google also seems to be favoring big, resourceful authority sites for the top positions in their SERPs, giving these sites 6 or 7 sub-headings and links – all in the top spot.

Which means it will be much harder for the smaller marketer to compete. Of course, it is only a matter of time before big, large corporations completely dominate all the major profitable keywords on the web, in Google and elsewhere. Once big business figures out what’s going on and realizes just what keyword control in their industry will give them.

That may be a little extreme, but like any valuable resource, it won’t be long before multi-national corporate giants eat up the little guys/sites via keyword branding and dominance. It will take some time, and since there are millions of small niches there is still some marketing room for small sites to cash in. But our days of glory are numbered…

For now, if you count on Google for your search traffic, keep building quality links/content daily and don’t forget the all important social bookmark sites… make sure you’re building some good links from them. One simple solution that has given me hundreds of social bookmark links in the past year is simply adding the free AddThis.com button on my sites. Just let your visitors bookmark and build links for you in these social media sites.

Keep a blog or blogs and tie in your site with links and trackbacks. And make sure you tie/connect your site to the whole blogosphere. Don’t forget to add video/audio to your site, as those formats will play an ever-increasing role on the web.

No matter what warp-speed Google finally decides upon, valuable content is still the key to getting top rankings in any search engine. Adding fresh, valuable relevant content to your sites each day will keep them in the picture.

If that doesn’t work, you can always take up speed car racing – I heard it is supposed to be very calming on the nerves. And I bet you one backrub none of them will have ever heard of Google Everflux.

Human Resource Management at Microsoft

Microsoft is one of the wealthiest and most successful companies in the world. Even more important, from a human resource perspective, is the fact that Microsoft is an employee-driven organization. While other organizations base their success on better manufacturing techniques, or better technology, Microsoft’s success is based on the effectiveness of their employees. Essentially, Microsoft value their staff and realize the importance of their staff. This focus on employees may, in the future, expand to all organizations. Microsoft then, is worth studying as an example of best practice in human resource management.

This study will focus on Microsoft’s employee management methods including how they recruit and how they retain their staff. By looking at how Microsoft operate, there is opportunity for other organizations to consider how they manage their employees and to consider whether their staff are also valued.

Firstly, the study will present information on the human resource practices at Microsoft. Secondly, the study will analyse these practices with a view to showing why they are effective.

HUMAN RESOURCE MANAGEMENT AT MICROSOFT

Recruitment and Selection – In the Beginning

Bill Gates is the driving force for Microsoft and from the beginning of the company he believed in recruiting extremely intelligent staff, favoring intelligence over experience, “his preference for hiring extremely intelligent, not necessarily experienced, new college graduates dated from Microsoft’s start-up days, when he and cofounder Paul Allen recruited the brightest people they knew from school – their ‘smart friends’” (Bartlett 1).

From the beginning Gates realized that his employees were his greatest assets, shown by his quotes including “it’s the effectiveness of our developers that determines our success” and “take our 20 best people away, and I will tell you that Microsoft will become an unimportant company” (Bartlett 2).

Microsoft’s recruitment strategies reflect their philosophy. They sought the smartest and the most driven people and did so aggressively, as Steve Ballmer says “whenever you meet a kick-ass guy, get him” (Bartlett 2).

The recruitment strategies in the beginning included sourcing people from the elite educational facilities such as Harvard, Yale, MIT, Carnegie-Melon and Stanford. Microsoft recruiters would visit these universities “in search of the most brilliant, driven students” (Bartlett 2). Experience was not required and it was in fact, preferred that new employees had no experience.

Once selected, these students had to undergo a thorough selection process. The first stage was an interview “by at least 3, and sometimes up to 10, Microsoft employees” (Bartlett 2).

These interviews were designed not to test knowledge, but to test “thought processes, problem-solving abilities, and work habits” (Bartlett 2). Technical interviews are described as being focused mainly on problem-solving, with interviewers posing problem scenarios. To test the composure of the candidate and also their creative problem-solving skills, unexpected questions were also included. Two examples of these questions given are “how many times does the person use the word ‘the’ in a day” and “describe the perfect TV remote control” (Bartlett 2).

After the interview, interviewers would e-mail their decision on the interviewee with the words ‘Hire’ or ‘No Hire’ and comments on the problem area, the future interviewers would then use these comments to further investigate whatever issues there were with the interviewee (Bartlett 3). This interviewing process was essentially a ‘make or break’ one, where interviewees were pushed to their limits, if they thrived and survived this meant they would also thrive and survive in the Microsoft working environment.

After this series of interviews, if the majority of interviewers were favorable the interviewee would finally meet with their manager and this manager would make a final hire/no hire decision. The very last step is an interview by someone outside the hiring group, this person is independent and so unbiased in their opinion. This person is meant as a final check that the person is a good Microsoft person and also to prevent managers from hiring the wrong people because they have a need to fill a certain position (Bartlett 3).

The importance of hiring the right people is also shown in Microsoft’s ‘n minus 1’ strategy which means less people are employed than are required. This policy reinforces that hiring the right people is more important than hiring just to fill a position.

Recruitment and Selection – Later Stages

Microsoft retained the same basic principles as they expanded but had to change their methods when the number of new employees required could no longer be sourced only from universities.

The recruiting practices continued to be active rather than passive, with Microsoft ‘head hunting’ the best staff. These staff were found, monitored and recruited from other companies by over 300 recruiting experts, “once someone had been identified as ‘hard core’ – Microsoft’s euphemism for the kind of highly talented and driven people they sought – the pursuit was relentless, if subtle. Regular telephone calls at discreet intervals, conversations at industry conventions, invitations to formal dinners – recruiting team members employed every means possible to keep the lines of communication open” (Bartlett 9).

Microsoft also took advantage of breaking opportunities such as company layoffs, one example is with the AOL down size, “when we heard AOL was downsizing Netscape’s operations in the valley, we assembled a team to identify the best talent and go knocking on doors” (Bartlett 10).

Employee Satisfaction and Loyalty

Microsoft attempted to cater to the needs of its employees from the beginning. Recognizing that the majority of employees were just out of college, the Microsoft company operated like a campus. The former director of human resources describes this saying, “how do you make young kids who had never been away from home – or only as far as college – comfortable? We wanted to keep the atmosphere at work one they were somewhat familiar with, and also make sure it gave them a sense of social belonging” (Bartlett 4). This environment also included every employee having their own office they were free to decorate as they please and the provision of subsidized food and drink (Bartlett 4).

Employee satisfaction was also afforded by the opportunity for growth, “development also occurred by encouraging horizontal transfers, and employees were encouraged to develop themselves by switching jobs” (Bartlett 6).

It is noted that few employees leave the organization by dismissal, with the majority leaving voluntarily (Bartlett 10). Concern over high attrition rates in the 1990s led to surveys to find the cause of the problem and for changes to be implemented. One of the major changes was the requirement for top management to coach lower levels, assisting in their development by doing so. This became known as ‘turning over the keys’ (Bartlett 11). This is important because it allows people an opportunity to develop further. Also critical to the changes was a new focus on empowering people and of defining clear goals. These changes were all designed to increase employee satisfaction and commitment to the organization, while maintaining the same spirit the small company began with.

Employee Rewards

In the early days Gates was a firm believer that employee ownership was critical in raising motivation and employee retention, in lieu of high salaries he offered employees equity (Bartlett 7). Once listed on the stock exchange, this continued, with the company offering stock options to employees based on performance.

Critical to this is the link between individual performance and reward, with semi-annual performance reviews linked to pay increases, bonus awards and stock options (Bartlett 7). Performance goals employees were measured against were specific measurable ones, these performance objectives shortened to SMART: Specific, Measurable, Attainable, Results-based, and Time-bound (Bartlett 2). This formal review system also included more common evaluations by managers to ensure no unexpected deviations. The system also included the process of employees evaluating themselves, these self-evaluations then being sent to the manager who does their own evaluation. The employee and manager then meet to discuss the review (Bartlett 8).

Stock options awards are based on whether the employee is considered a long-term asset of the company and awarded on this basis. This is an important symbol of Microsoft’s commitment to retaining good employees.

ANALYSIS OF HUMAN RESOURCE MANAGEMENT AT MICROSOFT

Recruitment and Selection

It is reported that companies must be aware of where they are going in the future and how the current configuration of human resources relates to this (Noe et al., Ch.5).

As we have seen, Microsoft employ different recruitment practices than many organizations based on their need for the very best people. Microsoft actively recruit suitable employs and focus on the right type of person rather than the right type of skill level. In ‘Human Resource Management: An Experiential Approach’ (Bernadin & Russell) human resources are described as an important source of competitive advantage. Microsoft use human resources for competitive advantage, basing their success on having the very best people in the industry and inspiring them to be the best. It is this that leads to Microsoft’s unique recruitment practices. Based on the importance placed on having the best people in the industry, their aggressive ‘head hunting’ techniques are justified.

What is most crucial here is that Microsoft’s recruitment practices meet their human resource needs. It is an important sign of the focused approach of Microsoft, with their actions always leading towards their ultimate goals.

Some important factors to be considered in recruiting staff include that the recruiter should be from the same functional area and that candidates should not be deceived about the negative elements of a job (Noe et al., Ch.5). The interview process at Microsoft reflects this with the new employee being interviewed by the manager. The recruitment process also goes further than just informing the employee about the negative aspects, instead the recruitment process actually tests the employee on the negative aspects, putting them under the same type of pressure they would be put under on the job. This is an effective method, as it can be ascertained, that if the employee is successful in the selection process, they will be successful within the organization.

Employee Motivation

McNamara says that “the key to supporting the motivation of your employee is understanding what motivates each of them.” The important thing about Microsoft is that they employ people who specifically will be motivated by the environment they provide. They do not employ skilled people and expect them to be motivated, they employ intelligent and driven individuals and give them the environment and the opportunity to develop beyond their current level. The fit between employee and organization is important to motivation and this is what Microsoft ensures.

A recent study reported in the Journal of Applied Psychology reports that employees working on projects are more efficient when their goals relate to the overall team goals rather than individual goals (Kristof-Brown). Microsoft ensures that the goals of the organization are understood via its strong culture and by employees being clearly aware of what is required of them.

Motivation can be described as providing a work environment in which individual needs become satisfied through efforts that also serve organizational objectives (Schermerhorn 395). Microsoft achieves this by incorporating their goals into their human resource management programs. The people recruited and the systems within the organization all serve to motivate the type of people that Microsoft values.

Employee motivation can also be related to Maslow’s hierarchy of needs theory. This theory has the top level of the needs theory as self-actualization needs, which is a persons need to be self-fulfilled. It is described that the way to achieve this is to “provide people with opportunities to grow, be creative, and acquire training for challenging assignments and advancement” (Daft 530). This is exactly what Microsoft provides for its staff and also exactly what it expects, for them to be the very best they can be. One employee of Microsoft describes this saying “the only way to achieve here is to push the envelope of what you can do. Every day try to do better. Work smarter. Work harder. Innovate more. People are focused 100% on performing their job as successfully as possible (Bartlett 5). The link can also be seen here between the type of people that are employed and what is expected. Microsoft hires the very best people, for these people to achieve self-actualization they need to be pushed harder than most and given greater opportunity to achieve than most.

Employee Loyalty and Satisfaction

We have seen that empowering employees is one of the new approaches being utilized by Microsoft. It is noted that empowering employees requires a culture that reflects this (Billsberry 292). In the Microsoft case we see that a change of culture is actually the reasoning behind the introduction of empowerment, suggesting that the change is considered and will be successful.

Employee loyalty and satisfaction is also assisted by Microsoft’s consideration of its employees. We saw that in the early days, the company largely consisted of young graduates and the company built a culture around the needs of this group of young graduates. This process has continued, with Microsoft always attempting to cater for the needs of its employees.

The latest attempt is by providing greater opportunity for younger employees, by having older employees coach them.

Three aspects of tasks that affect job satisfaction are job complexity, degree of physical strain and perceived value of the task (Noe et al., Ch.10). Microsoft manages this by providing the high complexity high achievers require and by ensuring the perceived value of the task is high. This high value is communicated via the high-achieving culture the company maintains.

This issue can also be looked at in terms of an employee’s role. There are three factors associated with roles: role ambiguity, role conflict and role overload (Noe et al., Ch.10). Role ambiguity is kept low by Microsoft because of the consistency in the culture and in what is required, role conflict is also kept low. Role overload is kept high, with employees pushed to their limits. In most organizations this would be a concern, but Microsoft’s awareness of this means that they specifically seek employees who will react well with role overload.

Employee Rewards

In ‘Ideas That Will Shape the Future of Management Practice’ (Bohl, Luthans, Hodgetts & Slocum) human resources is described as being the way of the future with it being argued that we will see a more mature articulation of the importance of people as a firm’s only sustainable competitive advantage. The change is described as giving high reward for high performance with the focus on a partnership.

As we have seen, Gates recognized the importance of his people from the beginning and this is reflected in the reward systems, that not only rewards for current achievement but rewards stocks to those that are seen as valuable future assets of the company. This can be seen as a prime example of the focus on a partnership, those that are seen as being valuable to the company, are rewarded with shares that will increase in value even as that person assists in moving the company forward.

Important to the reward system is also the fact that there are two reward paths available, one for those following the technical path and one for those following the management path. The skills of employees can be divided into three areas: conceptual skills, human skills and technical skills. Typically, conceptual skills become more required and technical skills less required as one moves up the corporate ladder (Daft 15). Microsoft is a company valuing technical skills, due to the nature of its product. In most organizations, employees with conceptual skills would be rewarded by moving up the corporate ladder, while those with technical skills would not advance. Microsoft, however, offers two advancement path, allowing those with technical skills to advance as technical experts, just as those with conceptual skills advance as managers.

Reward systems are an important part of organizational culture, they communicate to employees what is valued by the organization (Robbins, Bergman & Stagg 84). By having these two reward systems, Microsoft effectively communicates that both sets of skills are valued. This is also an important sign of Microsoft’s consistency. They recruit people for technical ability and so not rewarding for it would be dissatisfying to employees.
